Tough situation although!
You need operational efficiency for viability and if you are not viable how can you make patients happy and staff gets paid. But if patients are not served well then there is a challenge of scale. Its the people who are gonna deliver what you plan. lets take employees into confidence to get both the things done- efficiency and experience. Without employees being on the same page everything is difficult. Lets begin with small training and make them a stakeholders in the process.
Technical skill set comes first. we need people to perform particular job which a skilled person can only do, like we need surgeons to perform surgeries. Once, we have have hired a skilled person then comes organisational fit, which is quite tough. many organisations try to drive their employees with their vision and mission but people need a lot of trainings and workshop so that they can fit into particular organisations.
I think, we are dealing with lives here and as part of best medical practices, we need to set SOPs and guidelines based on workload and financial viability. Its better to engage more anaesthetists to cover the Non-OP procedures. Data would be helpful taking such decisions. I would love to have some data and financial implication around these activities and then take a call.
I understand that you are in a very tricky situation. Its very important to align them for the better performance. This happens many a times in big organisations where promoters stop communicating with each others. You need a couple of meetings with them starting from one to one and then combined meeting and emphasising on team work for better working. There are a lot of team building activities practiced by many organisations which you can try too.
